Ep. 168: YOU DON’T NEED MORE LOVE YOU NEED MORE RESPECT IN THE BEAUTY INDUSTRY, HIRING A BROW AND LASH ARTIST TEAM

You NEED to start building a team.

It's inevitable and at some point, you will realize that no matter how much you want to be in control of everything in your business, no matter how much you want to be able to do it all yourself - you can't! If you want to grow your business, you have to grow your team. It's as simple as that.

So, in this episode, we're talking about exactly how to do that. I'm covering how to know when you're ready, mistakes to avoid, and the most important thing that you can do for yourself, your employees, and your business! Let's do this.

Sheila Bella:

Welcome to Pretty Rich Podcast where you're totally the heroine of your own story. I'm your host, Sheila Bella and I built a seven figure PMU beauty biz, and a seven figure online biz without a degree, without a fancy website or a sugar daddy. And if you and I hang out on here long enough, you're going to start to believe that you can do it too. How about that for a side effect of listening to this podcast? Because you really can. I know you think, I don't know you, I've no idea who you are, but I do. I really, really do because I am you. I was you and I believe we are all on the same journey together. My perfect job didn't exist so I created it. The job I wanted wasn't hiring me, wanted nothing to do with me so I skipped the line and hired myself as CEO. Just like you can. So consider me your secret beauty biz BFF in case you need to be reminded on a weekly basis that power is never just handed to you. You have to take it. Are you ready beauty boss? Let's jump in.

Let's talk all about hiring, just hiring. Hiring for your beauty business. Whether you're just hiring right now. Sorry, I felt a calling right now to just sit here and chat with you about your team okay. I wasn't planning doing this live, but some stuff, I just got inspired. So what's up you guys. So let's talk about team management. This is for you employers there, CEOs that feel like you might be getting taken advantage of. If you feel like you've hired someone and it doesn't feel like a good, all of a sudden you're concerned. Huh, didn't see that coming, oh, I didn't see that in the interview. I didn't, wait a second. What's going on? What's going on? You're a little blindsided. I want to chat about that. How you can prevent that from happening because I mean, we've hired and gone through so many people at this point. We've also retained a lot of people.

That's important. People aren't just like coming and going, people are coming and going and then so many people are also staying. So if you have a team or you're thinking about hiring your first team member, let's chat a little bit about it. So for those of you who do brows and lashes, you get to a point where you are so busy that you are turning down work, you're referring them out. You're losing money at this point. You're turning down work, maybe your work is suffering because you're so inundated with clients, good for you. Wonderful, wonderful. Maybe you don't have time to do admin anymore. You're losing track of your financials. You don't have time to do it. It's time to hire. It's time to hire. So yeah, I wish you'd come to that point. But after you learn from Pretty Rich Bosses how to be booked out, this is the next natural step in PMU and lashes. This is the next natural progression of your career.

So if you want to hire, you think you might be in a position where you want to work smarter and not harder. By the way, I have a free hiring guide. All you need to do is just DM me the words, hiring guide. I'll text you a link or DM you a link. So easy. Just DM me the words hiring guide, I'll give it to you for free just to get you started. So I have just, like business in general, business building has been such an education for me, not in making money. That too, but it's been more of an education for me and relationships. Relationship with my employees, relationship with my customers and most of all, relationship with myself. How many of you feel me on that? When you build a business, it's more about just relationships. It's relationships. It's like a crash course on it, right? So that's how you learn how to swim. You jump in and you learn as you go.

And when you're hiring and when you're building a team, especially if you've got hashtag goals, not just goals, hashtag goals. And you got hashtag goals. You're not just thinking like, oh, I'm going to make $40,000 a year. If you're like goals, you need to hire, you need to delegate. You cannot do it all. So if you have hashtag goals and you're thinking like, I want to make a million dollars a year, I want to make 10 mil, whatever crazy number it is. You want to be the richest person your family's ever had, your family's ever created.

You're going to need to delegate this stuff. You're probably going to need to delegate admin stuff. The stuff that you hate to do. If you love admin, great okay, I don't. You're going to have to. That's the only way, that's the only way. I talked to so many of you and your number one problem is time, time. And the problem too is know-how. So perhaps you're not a great writer, hire for that. Maybe you're not a great photo editor, you hire for that. There are people who can do a better job than you. And so I look at my company as a machine. It's a money machine.

I wish I could tell you that being a great artist or technician is enough. I wish I could tell you that the thousands of dollars you've spent on trainings and cosmetology school and the hundreds of hours you've spent practicing on her craft is enough. You have put so much effort into perfecting your craft. You're posting incredible client transformations but still your flow of clients is inconsistent. You are overjoyed when you book a new client but in the back of your mind there's that nagging fear of not knowing where your next client is going to come from. Or perhaps you're inundated with clients but now you feel like a slave to your business when the whole point of getting into the beauty industry was to be able to be your own boss. So what's the solution? You need to learn sales, branding, marketing, social media, referral programs, team building, mental toughness. You need to be inspired. You need to be within a group of people and learn from people who understand you, who get you, who've been there.

So guess what? The Pretty Ambitious Summit is basically thousands of dollars worth of business coaching crammed into three days. It is a hybrid virtual event. It is the ultimate girl power event for beauty entrepreneurs. Tickets are on sale right now. On her speaker list includes Gary Vaynerchuk, Angie Lee, Sarah Pendrick, Shay Danielle and so much more. I'm so excited and honored to be able to bring this to the beauty industry. And it's virtual but believe me, there'll be opportunities for in-person events for those who are comfortable. All you need to do is go to prettyambitioussummit.com or sheilabella.com/events to learn more and to get your tickets while they last and I'll see you there.

So, and everyone in a Pretty Rich Bosses and Sheila Bella Corp has a very, very important and meaningful role in the company. And I think it's a really beautiful and harmonious thing. So hi, Kler, what's up? I just did a lab with you. Go check it out. Master Kler Rosenberg, it's on her page, it's all about collaborations.

But right now I just felt inspired to talk about hiring. Hiring and team building. Now when it comes to hiring, just like let's just chat about the most common things, I know I'm live again, I wasn't planning on it. Let's just chat about like one of the most common things that I see go wrong. So when you hire someone new and you're, first of all, in order for you to get to the point where you were comfortable enough to finally hire must have been a big deal.

Must have been a big deal for you. Like oh, you're just going to, you're going to trust your business baby. This is my real baby, but like my business baby to this stranger. Wow. So that in itself is an emotional accomplishment, let's not forget that. I get it, it's an emotional accomplishment. And so usually when people are disappointed at their first hire, it's a big deal. It's crushing, it's really crushing. So the most important thing when it comes to hiring your first employee, whether it's a lash artist or brow artist or admin, you need to set the proper expectations. You need to set the proper expectations and you need to give it to them straight. I've hired artists before that really were just using me to build their portfolio. But then they were saying like, "No, no, no, I want to be here for five years." At least say the right thing. But then maybe they're just here to build their portfolio, they're here to get free training. Because you know if you have a job here, you're going to get free training. They're here to just...

But we've had it before too, me and my other friend where we've had competitor companies spy. Like go as far as getting a job in our salon or studio to spy on our trade secrets. So when you have somebody come in, now they could be like the nicest person in the world. They could be a devout Christian or like devout, whatever. It's just bleeding heart. It doesn't matter. There's still that possibility, a high possibility that one day they're not going to be with you forever. And if you don't have the right agreements in place, that used to be my problem, drafted by an attorney. We would teach you, if you are in our program, we teach you exactly what to include. And also if you don't set the right expectations for them, that things could go south. And this business of yours that you've worked so hard to build would be in jeopardy because of this snake basically in your studio or salon.

So setting the proper expectations. If you have a business where you've already built your brand, you're like, wow, I'm really killing it, I'm really killing it. I'm booked out for months. Before you congratulate yourself, okay I'll congratulate you before you congratulate yourself. Good job, congratulations and hold on. You're also losing money. You're losing scalability. No client is going to wait for you anymore. Is the client going to wait for you. So let's say you got a call and they want their brows or lashes done next week. And you don't have any room in your calendar. If this is you, type one in the comments. Do you feel seen? Do you feel seen? I feel seen.

If you don't ruin your calendar, they're going to go somewhere else. And if they go somewhere else then you're losing money, you're losing scalability. Scaling your business is like... So you're not just making, if you're a solopreneur, you're probably making anywhere from 10 to $15,000 a month. Okay, great. Good for you. You want more of that? If you want more of that, if you want to scale, if you want to make that 30, that's two artists. If you want to make that 45, so that's three. Think about the possibility, think about it. You should, you should consider it. You should consider it and you should get guidance. But here's the thing, you need to Cece message me, I'll help. You need to make sure that whoever it is you bring in has the right expectations, the proper expectations, the right personality type. And I believe that if your goal is to scale, it's more important than talent. Because talent you can hone, talent you can teach, but somebody loyal, priceless, priceless. Honest, oh priceless.

That you can't teach because their mama had to teach them that. And you get somebody who doesn't have, it was a great artist maybe, but like character is like questionable, big question mark. You can't be their mama. They're done, you're their brow mentor. You're their eyelash mentor. But you're not their mom. So when people come in, I'm very blunt now. Now, now I don't say we're going to be best friends although it's just kind of happens, sorry. I don't say that though. It's easier, write this down. It's easier to loosen the reins, is this horse talk? Equestrian talk? Then it is to tighten the reins. Does that make sense? It's easier to loosen the reins than to tighten the reins. So when people meet me and interview with me for the first time, I make sure I'm not as friendly anymore. I'm pretty distant. And actually I don't want them to talk to me I want them to talk to my managers and staff. Hi Janet.

Because it's easy, it's easy. You know what? They love you but do they respect you? In business, you just want them to respect you. I have love, I have a family, I have friends. If you've got hashtag goals, do you have hashtag goals? If you say I have hashtag goals, leave it on the comment, hashtag goals right now. Hashtag, if you have hashtag goals, you don't need more love, you need more respect okay. That's what I want. Aretha Franklin, respect. I can't believe we are doing this.

Alexa:

Respect by Aretha Franklin.

Sheila Bella:

She's really doing it, she's really doing it. All right, here we go. Hashtag goals, you know what I'm talking about. (singing) Okay, just kidding. (singing) no that's [inaudible 00:17:36]. Okay, Alexa stop. Thank you. Thank you very much. I don't need more love, I just want more respect. When you got hashtag goals that's what you want. So in order to get that, you just can't be too friendly. You can't be too friendly. You know what? Do not look for that love in your team, don't do it. Don't do it. If it happens, fine. But what I used to do, I used to do, I used to try and heal my wounds, the wounds of my childhood with the team I built. That's what I would do. Because I've always wanted friends, I've always wanted friends. And then so when I was able to like hire all these like cool girls who said, "Oh, Sheila you're awesome." I just, you just learn.

I've been in business now for 10, 11 years and I just know so much more. And honestly it is a loving act to set boundaries. Let's look at it that you're not being a bitch, it's a loving act. Because if you are too friendly, your company falls apart. And these people are there because you provide stability for them. And in order to continue that stability, boundaries need to be set. Boundaries need to be set because if you don't have boundaries, people are slacking off, revenue is affected. It's a loving act. Oh, one of these. I'm a church, I'm a church. Okay, so when someone comes in and wants to be an artist for you, you make sure that it is clear that you are looking for somebody to build your brand, yours, your Sheila Bella Corp.

You say it, I am not interested in anybody that is here to build their brand. And if there's any ounce of that in you at this chapter of your life, we need to have a discussion, an honest and open discussion. How long can you promise me? How long can you commit to? Because I don't expect everyone to die here. Except Laura, Laura, you're dying here. Sorry, she's my COO. And my husband, you will die here at Sheila Bella Corp. But like I understand, I'm the same way. I had jobs that I would've been part of people's companies before. And you want to see how high you can go. It's cool. But let's be honest about it, you need to be honest about what you're expecting and they need to be honest about their intentions. That way, you can have longevity and relationship. I have artists now who've gone off and done something else and I'm still like, we're closer actually.

Yes, boundaries are a loving act. Okay that's my rant for the day. I have a date night apparently. Yes. Message me if you heard that dirty joke well. Just sit right now. Not into it. Okay you guys. So I have a hiring guide if you guys are serious about your hashtag goals and you know you're at a point where you need to be working smarter, not harder. Are you renting your time for money? Because it that's what you're doing, oh, I'm so busy, I'm so busy. I'm just so, I just love working. But you know you're not making your kids dinner anymore. You know that you're really just addicted to work at this point and you're working like six and then the seventh day an appointment or two [inaudible 00:21:56]. If you're at that point and you have... Guys, building a team is a beautiful thing, it's a win-win. If it's done right, it's a win for them, it's a win for you, it's a win for everybody. I highly recommend, highly recommend.

Queen Lash by Ash, what's one good advice to give someone who's opening a new salon, but a little nervous. Your road to your first 100K is going to be uncomfortable. And if it's not, it means you're not doing it right. It needs to be uncomfortable. If it's comfortable, oh, you're not doing it right. But then wherever it's scary, whatever action, if it feels scary, if it feels uncomfortable, you're doing it right. That's my advice. Day 20 straight. Oh, Cece, day 20 of working. Your life is more than just about brows and lashes. Life is so much more. I used to be there. I was there, I was there. I didn't even see the sun. True story. I didn't see the sun. I missed like, my first kid, I missed like a lot of things. Oh, mother's day is your day off. Oh my gosh. Cece, girl we should chat. I hope you message me.

You're more than just a brow and lash robot you guys. Like life is so much more than that. And I want to reassure you that there is a way. If you are generating that much income, if the demand for you is that high, I'm telling you, it doesn't need to be you. And you'll be more profitable. I'm telling you, I'm telling you. All right. It's date night. I'll catch you guys later. Hit me up in my DMs if you have any questions about hiring. And again, free hiring guide, DM me the words, hiring guide. It's pretty simple. All right, peace out.
